The Emergency Department at St. Michael’s Hospital plays a critical role in caring for patients with complex medical and social needs and is a key access point to care across the organization. The Emergency Department (ED) Flow & Performance Lead is an operational leadership role focused on optimizing patient flow, improving Emergency Department performance, and strengthening coordination across hospital-wide and ancillary services. Reporting to the Clinical Manager of the Emergency Department, this role works in close partnership with ED clinical and administrative leaders to translate performance data into action, support real-time operational decision-making, and drive sustainable improvements in patient experience, staff safety, and system performance. This role does not replace clinical leadership or people management functions. Instead, it complements them by providing a dedicated focus on flow, throughput, performance monitoring, and cross-departmental integration.

Roles & Responsibilities

  • Lead the design, implementation, and continuous refinement of ED flow strategies to improve patient movement from arrival to disposition
  • Identify and address system bottlenecks impacting ED throughput, including diagnostics, portering, bed availability, and discharge processes
  • Support surge planning, escalation protocols, and real-time flow interventions during periods of high demand
  • Monitor and analyze key ED performance indicators, including Length of Stay (LOS), Time to Physician Initial Assessment (PIA), and ambulance offload delays (AOL)
  • Translate performance data into actionable insights and improvement initiatives
  • Prepare and present regular performance updates to ED leadership and hospital stakeholders
  • Serve as the primary ED liaison with ancillary and support services, including Medical Imaging, Portering, Environmental Services, Bed Management, and Admitting
  • Facilitate cross-departmental problem-solving and process redesign to improve timeliness and reliability of services
  • Support the development and maintenance of service-level expectations and escalation pathways related to ED flow
  • Lead or support quality improvement initiatives using structured improvement methodologies
  • Engage frontline staff and leaders in identifying improvement opportunities and testing change ideas
  • Promote a culture of collaboration, accountability, and continuous improvement within the ED and across the organization

Qualifications

  • Undergraduate degree required
  • Master’s degree preferred (MPH, MHI, MHA or health Informaticsealth/eHealth )
  • Current registration as a Regulated Health Professional (e.g., CNO or equivalent) required
  • Minimum 5 years of patient care experience, with demonstrated clinical expertise
  • Demonstrated leadership experience in acute care settings, preferably in Emergency or high-flow environments
  • Strong analytical skills with the ability to interpret performance data and identify trends
  • Advanced problem-solving and systems-thinking skills
  • Excellent communication skills with the ability to engage and influence diverse stakeholders without direct authority
  • Experience leading change initiatives and coordinating cross-departmental efforts
  • Strong organizational, prioritization, and decision-making skills in fast-paced, high-pressure environments
  • Proficiency with electronic health records and performance reporting tools
